The rapid transformations in social, technological, and educational arenas have presented schools with complex and evolving circumstances. Consequently, school principals are compelled to adopt innovative and knowledge-based approaches to achieve organizational objectives. Knowledge-centered leadership, as a contemporary leadership style, emphasizes the creation, sharing, and utilization of knowledge to enhance organizational performance. Concurrently, principals’ communication skills play a pivotal role in facilitating information flow, fostering shared understanding, and strengthening organizational interactions. As educational environments become more intricate and expectations from schools rise, principals must employ effective management strategies to elevate organizational effectiveness. In this context, the present research aims to investigate the “Role of Knowledge-Centered Leadership and Communication Skills in the Organizational Effectiveness of School Principals.” This study empirically seeks to demonstrate the extent to which knowledge-centered leadership influences the organizational effectiveness of middle school principals and whether this leadership style can pave the way for improved organizational performance and efficiency. In other words, this research endeavors to ascertain if knowledge-centered leadership, by enhancing principals’ communication skills, can lead to increased organizational effectiveness. Therefore, beyond measuring the direct impact of knowledge-centered leadership on organizational effectiveness, this study elucidates the mechanisms of its influence and attempts to partially bridge the existing gap in the research literature within the framework of the Iranian educational system.
Materials and methods
This study was applied in terms of purpose and descriptive-correlational in terms of data collection method. The statistical population consisted of all secondary school principals in District 1 of Kerman City (492 individuals). The sample size was calculated using Cochran’s formula to be 216 and was selected through stratified random sampling. Three questionnaires were used to collect the data: the Quinn and Hough (1990) Communication Skills Questionnaire, the Donate and de Pablo (2015) Knowledge-Based Leadership Questionnaire, and the Parsons (2007) Organizational Effectiveness Questionnaire. The internal reliability of the questionnaires was confirmed using Cronbach’s alpha coefficient (knowledge-based leadership: 0.93; communication skills: 0.72–0.77; organizational effectiveness: 0.71–0.76). Construct validity was examined and confirmed using confirmatory factor analysis, and all fit indices were within acceptable thresholds. Hypotheses were tested using structural equation modeling (SEM) with SPSS 20 and LISREL 8.80.
Result and Discussion
The findings of the present study clearly demonstrate a significant positive relationship between knowledge-based leadership and organizational effectiveness (β=0.68, t=5.67). This implies that principals who emphasize the creation, sharing, and application of knowledge within the organization lead more effective schools. This finding is consistent with previous studies (e.g., Donat & De Pablo, 2019; Sahebzadeh et al., 2023; Salajegheh et al., 2024), suggesting that in the knowledge era, knowledge-based leadership is not merely an option but a necessity for educational organizations. Principals capable of institutionalizing a culture of learning and knowledge sharing not only enhance teacher productivity but also establish a conducive environment for innovation and continuous improvement.
Furthermore, it was determined that knowledge-based leadership significantly influences principals’ communication skills (β=0.46, t=3.2). This indicates that knowledge-based leaders inherently possess stronger communication competencies. This phenomenon can be attributed to the very nature of knowledge-based leadership, which necessitates continuous interaction with staff to facilitate the sharing of both tacit and explicit knowledge, conducting synergy-building meetings, fostering a shared understanding of organizational goals, and delivering constructive feedback. Successfully executing these activities is unattainable without advanced communication skills, such as active listening, empathy, clarity of expression, and the ability to build trust.
Additionally, the results revealed that communication skills exert a direct impact on organizational effectiveness (β=0.19, t=2.8). Principals who can communicate effectively with teachers, students, and parents are able to foster greater coordination, identify and manage conflicts promptly, and enhance employees’ motivation and organizational commitment. These factors collectively contribute to improved overall school performance and, consequently, organizational effectiveness. This finding aligns with the research of Nirokh et al. (2024) and Salajegheh et al. (2024).
The most critical finding of this research is the significant mediating role of communication skills in the relationship between knowledge-based leadership and organizational effectiveness (β=0.09, t=2.19). This means that communication skills both directly affect organizational effectiveness and partially mediate the impact of knowledge-based leadership. In other words, knowledge-based leadership leads to organizational effectiveness through two pathways: a direct path via facilitating knowledge flow and creating a learning culture, and an indirect path through the strengthening of principals’ communication skills, which subsequently improves coordination and staff motivation. However, the higher standardized coefficient of the direct path (β=0.68 compared to 0.09) underscores that the direct impact of knowledge-based leadership is more potent, highlighting the paramount importance of prioritizing this leadership style.
