تأثیر رهبری توزیع شده بر تعهد سازمانی و رضایت شغلی معلمان مدارس ابتدایی کرج (بررسی نقش میانجیگری متغیر خوش بینی تحصیلی معلمان)

چکیده

ضمن واکاوی مفهوم رهبری توزیع شده، هدف مطالعه حاضر بررسی تأثیر سبک رهبری توزیع­شده بر رضایت شغلی و تعهد سازمانی با نقش میانجیگر متغیر خوش­بینی تحصیلی معلمان است. روش پژوهش توصیفی از نوع همبستگی بوده و جامعه مورد مطالعه شامل کلیه معلمان مدارس ابتدایی شهرستان کرج است. که با استفاده از روش نمونه­گیری خوشه­ای چندمرحله­ای و جدول جرسی و مورگان تعداد 160 نفر به­عنوان نمونه انتخاب و مورد مطالعه قرار گرفتند. برای گردآوری داده‌ها از پرسشنامه استاندارد شده، که شامل چهار قسمت (سنجش رفتار رهبر گورودن (2005)، تعهد سازمانی می­یر و آلن (1990)، رضایت سازمانی آلترمن و ورهاق (2007)، و خوش­بینی تحصیلی هوی و وولفوک (2009)) بود استفاده شد. پرسشنامه مذکور دارای 66 گویه (36 ایتم برای سنجش خوش­بینی تحصیلی، 20 گویه برای سنجش رفتار رهبری، 6 گویه برای سنجش تعهد سازمانی و 6 گویه برای سنجش رضایت شغلی) است. داده­ها با استفاده از رگرسیون چندگانه و تحلیل مسیر مورد تحلیل قرار گرفتند. یافته­ها نشان داد که رهبری توزیع­شده پیش­بینی­کننده خوش­بینی، رضایت و تعهد سازمانی است. اما درجه تاثیرگذاری آن بر تعهد سازمانی بیش از سایر متغیرها است. هم­چنین تاثیر رهبری توزیع­شده بر رضایت شغلی به­صورت غیرمستقیم است. متغیرهای دموگرافیک نیز تعهد سازمانی را بیش از رضایت شغلی تبیین می­نمایند. هم­چنین یافته­ها نشان داد که هیچ­کدام از متغیرهای دموگرافیک، خوش­بینی تحصیلی را پیش­بینی نمی­کنند. در نهایت خوش­بینی تحصیلی نیز تعهد حرفه­ای و رضایت شغلی را به­طور معناداری پیش­بینی می­نماید.

While analyzing theconcept ofdistributedleadership, this study purposes toexaminethe effect of distributed leadership styleonjob satisfactionandorganizational commi-tment withthe mediating roleofteachers’ academic optimismvariable. The method of this study is correlational-descriptive. Statistical population of this study includes all the teachers at primary schools of Karaj. By using multi-stage sampling of Jercey and Morgan, 160 teachers were selected as sample and were evaluated. Forgathering dataa standardizedquestionnaire was used, which consisted offourparts including measurement of leadershipbehavior, organizational commitment, organization-alsatisfaction, andacademic-optimism. 66 questions consisted of 36questions formeasuring theacademicoptimism, 20 questions to measure leadership behavior, 6 questions to measure organizational commitment 6 questions to measure job satisfaction. The Results showed that the distributed leadership is the predictive of optimism, satisfaction and organizational commitment. But itsinfluence degreeonorganizational commitment was morethanothervariables. Also, theimpact ofdistributedlea-dershiponjob satisfaction-wasindirect. Demographi-cvariables, explained the organizational commitment ratherthanjob satisfaction and thefindingsshowed thatnone of thedemographic variablespre dictedacademi coptimism. Finally, academic optimismsignificantly predicted organizationalcommitmentandjob satisfaction.
