شناسایی عوامل مؤثر بر انگیزش انتقال آموزش در شرکت ملی صنایع پتروشیمی و اولویت‌بندی آن با تکنیک فرآیند سلسله‌مراتب گروهی

چکیده

هدف از این تحقیق، شناسایی عوامل مؤثر بر انگیزش انتقال آموزش و اولویت‌بندی آن با تکنیک سلسله-مراتب گروهی است. روش پژوهش توصیفی از نوع پیمایشی می‌باشد. جامعه آماری این پژوهش، کارکنان رسمی شرکت ملی صنایع پتروشیمی به تعداد 360 نفر می‌باشند که از میان آنان طبق جدول مورگان 186 نفر به روش نمونه‌گیری تصادفی انتخاب شدند. ابزار گردآوری داده‌ها، سه پرسشنامه‌ی مجزا شامل پرسشنامه عوامل مؤثر بر انتقال آموزش با 45 گویه، انگیزش انتقال آموزش هالتون با 4 گویه و پرسشنامه مقایسه‌ی زوجی با 15 عامل می‌باشد. نتایج حاصل از اجرای آزمون پیرسون نشان داد که بین خودکارآمدی، کانون کنترل، فرصت کاربرد، حمایت سرپرستان، حمایت همکار، جو انتقال، آمادگی یادگیرندگان، واکنش‌های عاطفی، گشودگی تجربه، محتوای مرتبط، توانایی شناختی، ارائه نمونه‌های کاری، پاسخ‌گویی و تعهد سازمانی با انگیزش انتقال آموزش رابطه معناداری وجود دارد. داده‌های حاصل از آزمون رگرسیون گام به گام نشان داد که از میان ابعاد پانزده‌گانه عوامل مؤثر بر انگیزش انتقال آموزش، متغیرهای حمایت سرپرست ( 213/)0 فرصت کاربرد، واکنش‌های عاطفی، ارائه نمونه‌های کاری، گشودگی تجربه، جو انتقال و پرسشگری 567/0 از انگیزش انتقال آموزش را پیش‌بینی می‌نماید. در نهایت، نتایج حاصل از به‌کارگیری تکنیک فرآیند تحلیل سلسله‌مراتبی گروهی نشان داد حمایت سرپرست، جو انتقال، ارائه نمونه‌های کاری، پاسخگویی، پرسشگری، تعهد سازمانی، فرصت کاربرد، آمادگی فرگیران، واکنش‌های عاطفی به آموزش، گشودگی تجربه، خودکارآمدی، توانایی شناختی، کانون کنترل، محتوای مرتبط و حمایت همکار به ترتیب اولویت اول تا پانزدهم، بر روی انگیزش انتقال آموزش تأثیر دارد.Group AHP

چکیده [English]

The purpose of this study is investigating effective factors on motivation of training transfer and its prioritization using group AHP. This research has descriptive-surveying methodology. Statistical population of this study is official staff of the National Petrochemical Company in 360 number. Amongst, 186 people were selected by random sampling method. Data collecting instruments include 3 discrete questionnaires including effective factors on training transfer with 45 items, Holton motivations of training transfer with 4 items, and paired comparison questionnaire wit 15 factors. Obtained results from Pearson test showed that there is significant relationship among self-efficacy, locus of control opportunity to use, support of peer/supervisor, transfer climate, learners readiness, affective reactions, openness to experience, content relevance, cognitive ability, worked samples, accountability, questioning, organizational commitment, and motivation of training transfer. Obtained data from step by step regression showed that among 15 aspects of effective factors on motivation of training transfer, variables of support of supervisor predicts 0.213, opportunity to use, affective reactions, worked samples, openness to experience, transfer climate, and questioning predict 0.567 of motivations to training transfer. Finally, obtained results of using group AHP technique showed that support of supervisor, transfer climate, worked samples, accountability, questioning, organizational commitment, opportunity to use, learners readiness, affective reactions to training, openness to experience, self-efficacy, cognitive ability, locus of control, content relevance ,support of peer have priorities of first to the fifth on motivation of training transfer, respectively.
