روابط ساختاری رهبری توانمند و جوّ گروهی با عملکرد سازمانی: نقش میانجی تسهیم دانش

چکیده

هدف پژوهش حاضر، آزمون روابط ساختاری رهبری توانمند و جوّ گروهی با عملکرد سازمانی با نقش میانجی تسهیم دانش در دانشگاه‌های سمنان و شیراز بود. شرکت‌کنندگان 295 نفر از کارمندان (180 نفر از دانشگاه شیراز، 115 نفر از دانشگاه سمنان) بودند که با استفاده از روش نمونه‌گیری تصادفی طبقه‌ای انتخاب شدند. همه آن‌ها مقیاس‌های رهبری توانمند، جوّ گروهی، عملکرد سازمانی و تسهیم دانش را تکمیل کردند. داده‌ها با مدل تحلیل مسیر با استفاده از نرم‌افزار LISREL تحلیل شدند. یافته‌ها نشان داد که رهبری توانمند به­طور مستقیم بر عملکرد سازمانی اثر ساختاری دارد. جوّ گروهی به­طور غیرمستقیم با میانجی نگرش تسهیم دانش بر عملکرد سازمانی تأثیر دارد. هم­چنین، جوّ گروهی بر رفتار تسهیم دانش اثر مستقیم دارد. نگرش تسهیم دانش بر عملکرد سازمانی اثر مستقیم دارد. رهبری توانمند می‌تواند به­طور مستقیم عملکرد سازمانی را تحت­تاثیر قرار داد. اما شکل‌گیری جوّ گروهی به­طور مستقیم و با واسطه نگرش به تسهیم دانش می‌تواند عملکرد را تحت­تأثیر قرار دهد. تلویحات کاربردی یافته‌ها مورد بحث قرار گرفت

چکیده [English]

The purpose of this paper was to test the structural relationship of empowering leadershipand team climate with organizational performance and also with the mediating role of knowledge sharing atSemnan and Shiraz Universities. Participants were 295 employees (180 employees from ShirazUniversity and 115 employees from SemnanUniversity) who were selected by using simple random sampling method. All of the participants completed scales of empowering leadership, team climate, organizational performance and knowledge sharing. Data were analyzed with path analysis model by using LISREL software. Results showed that empowering leadershiphad a structural effect on organizational performance directly. Team climate by mediating knowledge sharing attitude had an indirect effect on organizational performance. Also, team climate had a direct effect on knowledge sharing behavior. Knowledge sharing attitude had a direct effect on organizational performance. Empowering leadershipcan directly affect organizational performance. But the formation of team climate indirectly and by attitude toward knowledge sharing can affect performance. Practical implications of the findings were discussed.
