نقش میانجی‌گری ادراک عدالت توزیعی در تأثیر رضایت از نظام جبران خدمات بر امید به آینده، التزام شغلی و سازگاری شغلی معلمان

چکیده

پژوهش حاضر با هدف بررسی تأثیر رضایت از جبران خدمات بر امید به آینده، التزام شغلی و سازگاری شغلی معلمان با مرکزیت ادراک عدالت توزیعی انجام شد. روش پژوهش، توصیفی-همبستگی با رویکرد مدل‌یابی معادلات ساختاری بود. جامعه آماری معلمان زن مدارس مقطع ابتدایی شهر خرم‌آباد به تعداد 850 نفر بود که حجم نمونه 233 نفر با استفاده از جدول کرجسی و مورگان؛ به روش نمونه‌گیری طبقه‌ای نسبی انتخاب گردید. ابزار جمع‌آوری اطلاعات پرسشنامه‌های استاندارد رضایت از جبران خدمات راجر و ویوین (1998)، عدالت سازمانی نیهوف و مورمن (1993)، امیدواری اشنایدر و همکاران (1991)، التزام شغلی شاوفلی و همکاران (2006)، و سازگاری شغلی شهرابی فراهانی (1391) بود که روایی سازه، و پایایی آن‌ها با آزمون آلفای کرونباخ تأیید شد. داده‌ها با استفاده از نرم‌افزار spss23 و amos23 تحلیل شدند. نتایج نشان داد که متغیر برون‌زا (رضایت از جبران خدمات) علاوه بر تأثیر مستقیم و معنادار خود بر تمام متغیرهای درون‌زا (ادراک عدالت توزیعی، امید به آینده، التزام شغلی و سازگاری شغلی معلمان)؛ به واسطه ادراک عدالت توزیعی، دارای نقش غیرمستقیم در تبیین امید به آینده، التزام شغلی و سازگاری شغلی آنان است.

The present study was performed with the aim of investigating the effect of satisfaction of the compensation system on teachers’ hope for the future, job engagement and job adjustment, with the focus on perceived distributive justice. The current study is a descriptive-correlational research with Structural Equation Modeling approach. The population of the study consisted of all 850 female teachers who were teaching at elementary schools in Khorramabad. 233 teachers were selected as the sample size using Krejcie and Morgan table; was chosen by stratified sampling method. Data were collected through Roger and Vivien’s Satisfaction of Compensation (1998), Niehoff and Moorman’s Organizational Justice (1993), Snyder et al.’s Hope (1991), Schaufeli et al.’s Job Engagement(2006) , and Shahrabi Farahani’s Job Adjustment (2012) questionnaires. The construct validity and reliability of these questionnaires were confirmed using Cronbach's alpha. The data were analyzed using SPSS 23 and AMOS 23 soft wares. The research findings showed that exogenous variable (satisfaction of the compensation) in addition to have direct and significant effect on all endogenous variables (perceived distributive justice, hope of the future, job engagement and job adjustment of teachers), and because of the role of perceived distributive justice, it has an indirect part in explaining the hope of the future, job engagement and job adjustment.
